Artificial intelligence has become deeply embedded in the hiring process — drafting job advertisements, sourcing candidates, ranking resumes, scheduling interviews, and even conducting first-round screening conversations. For job seekers, understanding how these systems work is no longer optional; it is becoming a prerequisite for getting through the door.

Michelle Koh, managing director at executive search firm The Edge Partnership, told The Straits Times that AI chatbots for first-round interviews have moved from "experimental to mainstream." These systems ensure candidates are asked the same questions in the same order, reducing the variance that comes with human interviewers. They also let candidates complete interviews on their own schedule rather than taking leave to attend one. But the technology comes with trade-offs: AI tools trained on a company's past hiring data can reinforce existing biases at scale. If a firm has historically hired from the same two or three universities, or filtered out candidates with career gaps, the algorithm will replicate those patterns faster and less visibly than a person would.

Kevin Chan, chief executive of HR technology firm Epitome Global, warned that employers remain accountable for the decisions their AI systems make, even when a machine executes a pass or reject. "AI should help recruiters surface relevant evidence, understand the whole person, and make more consistent decisions," he said. "It should support human judgment, not remove human accountability." Chan also noted the emergence of a recruitment arms race: candidates are using AI to generate and polish applications, leading to more generic-sounding submissions, which in turn pushes employers toward even more automation to manage the volume.

The consequences extend beyond the screening stage. Koh described a finance director candidate who withdrew from a recruitment process with a multinational healthcare company after the first-round assessment turned out to be "a conversation with a screen." For senior candidates weighing multiple offers, an impersonal screening process can signal how much the employer values the candidate experience. "If the most in-demand candidates self-select out at the top of the funnel, that is a material cost to talent acquisition, not just an optics problem," she said. For candidates navigating this landscape, the advice from both experts is consistent: use AI to tailor your CV, but do not let it replace your personal voice. Build relationships with recruiters before you need a job, keep your LinkedIn profile genuinely current rather than keyword-stuffed, and back up your claims with specific achievements rather than generic descriptors.
